Today’s organizations face constant pressure to “do more with less.” But as Pauline noted, “We’ve sped up projects so much that we’ve forgotten to design recovery into the process.” The PEPE Model provides a framework to help leaders intentionally balance peaks and valleys, moments of high intensity followed by recovery. When teams are allowed to pause, reflect, and reset, they not only prevent burnout but also unlock creativity and innovation, Tibisay explained that from a neuroscience perspective, recovery time isn’t wasted time: “Those quiet moments create the alpha and gamma brain waves that release dopamine and spark insight. Creativity happens when the brain can rest.”
Introducing the PEPE Model
The PEPE Model is grounded in neuroscience research explaining why people resist change and how leaders can design better interventions. It focuses on four domains that affect our response to transformation:
1. Pain – Change creates discomfort, even when positive.
2. Energy – The brain tries to conserve energy; change consumes a lot of it.
3. Peaks & Valleys – Sustained high intensity leads to burnout; performance thrives on cycles of effort and rest.
4. Error Signals – When reality doesn’t meet expectations, our brain interprets it as threat and fuels cynicism
By addressing each domain, leaders can reduce resistance, sustain engagement, and proactively intervene before frustration turns into disengagement.
Sentiment and AI-Enabled Change
Tim shared how Prompta AI’s sentiment-analysis platforms support leaders by identifying where hidden risks and resistance exist long before they escalate. “AI-enabled change

A key message throughout the discussion: recovery is not optional. It’s a leadership responsibility. Leaders must intentionally design downtime, recognize cognitive overload, and model healthy boundaries. As Pauline summarized: “If we don’t plan recovery, people will take it – through burnout, disengagement, or illness. The brain needs space to think, create, and reset.”
Tibisay reinforced that creating predictive safety, clarity about what comes next, helps the brain reduce fear and cynicism. Small, transparent steps help employees feel secure, even amid uncertainty.

Across industries, the lesson is clear: collecting feedback is not enough. Acting on it quickly builds trust. “Insight without action is theater,” Pauline reminded attendees. “When people see their feedback is being actioned through key themes to drive real decisions, they stay engaged.”
